Abstract
Scholars in organizational behavior widely acknowledge the role of transformational leadership in fostering innovation, yet they have conducted only a limited number of empirical studies on its underlying mediating mechanisms. This study investigates two mediating pathways—psychological empowerment and organizational culture—in the relationship between transformational leadership and innovative work behavior (IWB). Drawing on survey data from 392 employees in the manufacturing sector in Central Java, Indonesia, the study employs partial least squares structural equation modeling (PLS-SEM) to evaluate both the measurement and structural models. The results indicate that psychological empowerment and organizational culture significantly mediate the relationship between transformational leadership and IWB. Moreover, transformational leadership exhibits a direct positive effect on both mediators and on innovative work behavior. These findings underscore the importance for managers and HR practitioners to adopt leadership practices that empower employees and cultivate an innovation-supportive organizational culture. Conceptually, this study enriches the existing literature by identifying and validating two key mediating mechanisms within the context of the manufacturing industry in a developing country, specifically Indonesia.
